Nanešťastie, ak je niečoho  veľa, ešte to neznamená, že to aj má nejakú pridanú hodnotu, alebo je to k niečomu užitočné. Ako lektor a kouč, ktorý sa pohybuje v oblasti vzdelávanie viac ako 15 rokov sa veľmi pravidelne stretávam so žiadosťami manažérov a firiem o to, aby som niečo vymyslel alebo pripravil nejaký program, po ktorom budú účastníci viac motivovaní. Nech by sa nám táto požiadavka mohla zdať akokoľvek jednoduchá a  priamočiara, tak to bude len zdanie.</p>
<p align="justify">Motiváciu (ale nielen ju) vnímame ako určitý produkt. Krabičku, ktorú si manžér niekde na školení kúpi, vysype z nej čarovný prášok na svojićh podriadených a tí začnú pracovať  aspoň o 30% viac, rýchlejšie, spoľahlivejšie. A okrem toho budú navyše presvedčení, že to robia zo svojej vlastnej vôle. Prirodzene, motivačné školenie nemá podobu takejto čarovnej krabičky a jeho výsledky sú veľmi často sklamaním pre zadávateľa,lektora aj účastníkov.Poďme sa pozrieť prečo to tak je.</p>

<div>Predvovšetkým motivačné školenie nemusí byť o motivácii. Je dôležité aby pri návrhu takého školenia bolo jasné, čo chceme účastníkom kurzu alebo školenia sprostredkovať. Sú to znalosti? Zručnosti? Emócie? Chceme aby sa ľudia niečo o motivácii “dozvedeli”? Alebo skôr chceme aby sa účastníci “cítili” namotivovaní? Toto základné nastavenie nám môže odstrániť veľmi veľa nedorozumení. Ak sa nám toto nepodarí, tak sa stáva, že učíme účastníkov o Maslowovej pyramíde potrieb ale na konci školenia ľudia vôbec nevyzerajú motivovaní. A prečo by aj mali? Opäť sa hovorilo o nejakej teórii,o ktorej sa hovorí asi na úplne každom manažérskom školení, ale nie je to nič užitočné, pokiaľ to nemá nejaký dopad na reálny život účastníkov.</div>

<div>Motivácia je pre manažéra niečo, čo sa deje tak povediac potajomky a nebolo by celkom vhodné aby o tom podriadení vedeli. Tento postoj sa veľmi nebezpečne blíži manipulácii. Niekedy je veľmi ťažké identifikovať čo je manipulácia a čo je motivácia. David Lakhani vo svojej knihe “Umění přesvědčování” hovorí, že konečným rozdielom je váš osobný zámer. A zámer niečo skrývať, tajiť, nepovedať všetko sa mi skôr spája z manipuláciou ako s motiváciou. Opakovane sa pri diskusiách o motivácii stretávam so zámer manažérov vplývať na ľudí tak, aby o tom nevedeli. Ak už toto nie je manipulácia, tak potom skutočne neviem čo. Myslím, že tento postoj vychádza z predpokladu, samozrejme mylného, že keby moji podriadení poznali moje zámery tak by prestali robiť úplne (to ale platí len vtedy, keď mojím zámerom je zneužiť a využiť, a to sa hádam v  našich firmách ani nedeje:)). V súčasnom biznise sa stále viac a viac hovorí o etike podnikania. Etika v podnikaní  je ale úzko spojená s etikou správania sa voči zamestnancom. Ak moje jednanie nebude etické, tak nebudem môcť využiť pozitívne efekty etického správani a budem musieť hľadať motivačno manipulačné nástroje, čo by som si mohol kľudne odpustiť, keby som hral čistú hru.</div>

<p align="justify">Tieto dva faktory považujem za základné príčiny zlyhávania výsledkov motivačných školení. Pokiaľ sa podarí dobre ošetrit tieto riziká, verím, že dobre postavené školenie bude mať pozitívny efekt pre všetkých zúčastnených.</p>

Téma bola klasická, ba dalo by sa povedať, až otrepaná. Komunikačné zručnosti a ich aspekty. Keďže sa jedná o tému, ktorú som už školil mnohokrát, dovolil som si sústrediť sa ani nie tak na obsah-teda to čo sa preberalo, ale skôr na to, ako sa skupina správala, o čom diskutovali, čo ich trápilo. Teda na proces.  Bolo zaujímavé pozorovať a potvrdzovať si, že vlastne ani tak nezáleží na tom s akou skupinou pracujem, pretože to s čím prichádzajú, čo ich trápi je takmer všade rovnaké.  Potom som si položil otázku: &#8220;Sú tu títo ľudia správne? Je toto školenie pre nich skutočne vhodné? Nepotrebovali by skôr niečo iné? Je obsah, ktorí sa im budem snažiť naliať do hláv, to, čo pre svoju prácu potrebujú?&#8221;</p>
<p>Ako som tak nad tým uvažoval, tak som prišiel na, že tréning nie je to pravé, čo by v danej situácii potrebovali. A nebol to len môj názor, ale názor skupiny, ktorá to síce neformulovala explicitne, ale vzhľadom na to o čom hovorili, som sa dovtípil, kde budú ležať ich potreby.</p>
<p>Je bežným štandardom, keď firmy investujú do vzdelávanie svojich zamestnancov. Súčasná situácia tomu moc nenasvedčuje a preto je len chválihodné, ak sa nájdu spoločnosti, ktoré rozvoj svojich zamestnancov berú vážne. Ale pre svoj zámer nevolia  možno celkom vhodné prostriedky. To čo presakuje na povrch takmer na každom tréningu, bez ohľadu na oblasť v ktorej spoločnosť pôsobí, bez ohľadu na cieľovú skupinu, je niečo iné než nedostatok poznatkov z oblasti témy školenia. Vždy sa objavuje jedna &#8220;boľačka&#8221; na ktorú sa sťažujú všetci. NIKTO NÁS NEPOČÚVA!</p>
<p>Obsah, informácie, ktoré sa na školeniach a tréningoch odovzdáva sú samozrejme dôležité, ale stále je tu niečo, čo je neuspokojené, kde majú zamestnaci pocit, že sa v tom nič nedeje. Nazývam to <em>upchaté vertikálne komunikačné kanály</em>. Ak je takýto kanál upchatý, tak sa hore nikdy nedonesie čo sa deje na prevádzkach alebo oddeleniach. A naopak, inormácie,ktoré  by mali byť reakciou na to čo sa deje dole, sa nevytvoria a ak sa nejaké vytvoria, tak pracovníci na nižších úrovniach sa chytajú za hlavu a kričia: &#8220;Ako je možné, že niekto hore vymyslel niečo také&#8221;. Neverili by ste ako často sa niečo také deje.</p>
<p>Myslím, si, že nie vždy je obsahové vzdelávanie to najdôležitejšie. Nie je zbytočné učiť komunikačné zručnosti niekde, kde sa to nebude dať uplatniť? Učastníci sa pýtajú: &#8220;A pôjdu aj naši šéfovia na takéto školenie?&#8221;. Bohužia, väčšinu šéfovia nemajú čas na niečo také a ak aj majú a niečo sa naučia, tak to potom nepoužívajú. Z môjho hľadiska by bolo vhodnejšie účastníkov neučiť  &#8220;O&#8221; komunikácii, ale priamo ju zlepšovať. Či už v domácom prostredí,alebo v  nejkom chránenom prostredí, kde skutočne nikto nebude trestaný za to čo povie. Vytvoriť priestor na to aby sa zamestnanci a vedenie mohli bezpečne rozprávať. Aby nápady mohli prúdiť. Aby sa vyvorila základňa pre knowledge management.</p>
<p>Iste vidím tu mnoho prekážok a vôbec nie je isté, že by sa niečo také podarilo, ale miesta kde som videl dôsledy takého postupu mi hovoria, že je potrebné sa o to minimálne pokúsiť.</p>

Problém je však v tom, ako vlastne emočnú inteligenciu rozvíjať. Koncept rozvoja sa trochu vymyká štandardnému trénovaniu zručností, pretože pri EQ  sa viac jedná o kompetencie, postoje, hodnoty. A tie sa v zručnostnom tréningu prílíš rozvíjať nedajú. A tam sa tiež skrýva riziko nenaplnených očakávaní účastníkov takéhoto kurzu. Pokiaľ nepoznajú tréning alebo <a href="http://www.koucing.org/emocna-inteligencia2.php?ukaz=4,">školenie podobného typu</a>, je veľmi pravdepodobné, že budú sklamaní. A mať sklamaných účastníkov na kurze nechce mať žiadna firma. Viac o tejto problematike sa  dozviete vdnešnom podcaste.</p>
